Structured Interview Simulation for Hiring Leaders

Project Overview

Many hiring managers conduct interviews without formal training in structured interviewing techniques. This can lead to inconsistent candidate evaluations, incomplete candidate responses, and poor interview experiences.

To address this challenge, I designed a scenario-based learning experience that helps hiring managers conduct structured, effective interviews. The goal was to move beyond policy awareness and give learners an opportunity to practice real interview behaviors in a safe environment.

The experience guides learners through the full interview lifecycle, including opening the interview, demonstrating presence, actively listening, probing incomplete answers using the STAR method, and closing the conversation professionally. Learners make decisions at key moments in the interview and receive immediate coaching-style feedback that explains how their choices impact candidate experience and evaluation accuracy.


Learning Experience Design Approach
The course was designed as a guided simulation rather than a traditional content-driven course. Learners take on the role of the hiring leader in a virtual interview and make decisions throughout the scenario. Each choice triggers contextual feedback that explains why the behavior supports or undermines an effective interview.


The experience focuses on several key interviewer skills:

  • Opening the interview with a welcoming tone
  • Demonstrating presence through body language and attention
  • Actively listening and acknowledging candidate responses
  • Using the STAR framework to probe for complete answers
  • Distinguishing individual contributions (“I”) from team contributions (“We”)
  • Closing the interview professionally and leaving time for candidate questions

These behaviors were mapped as decision points in the design flow so learners could immediately see the consequences of ineffective interviewer actions, such as interrupting candidates, appearing distracted, or failing to probe incomplete responses.

Audience

Hiring managers and team leaders responsible for interviewing candidates. Many of these leaders had limited formal training in structured interviewing and needed practical guidance on how to evaluate candidates consistently and fairly.

my role

Instructional designer responsible for the end-to-end learning design process. I analyzed the interview workflow, identified key behavioral moments where interviewers commonly make mistakes, and designed a decision-based simulation to reinforce effective interviewing behaviors. I mapped the learner decision flow in Miro before development and built the experience in Articulate Storyline using scenario questions, layered feedback, and visual cues that simulate real interview dynamics.
